I've been running my own businesses since I was 13 years old.

For the last decade, I've run On Purpose Projects - a custom web development agency that partners with women-owned agencies. We handle the complex technical work (custom websites, ecommerce, APIs, web applications, integrations, ongoing support) so our partners can focus on strategy, client relationships, and growing their businesses.

But somewhere along the way, something shifted in the conversations I was having with the women I work with.

They'd call to talk about a project, and we'd end up talking about something deeper. The exhaustion. The self-doubt. The loneliness of being the one making all the hard calls. The way it feels to juggle everything - team, clients, budget, family, maybe a health crisis - and wonder if you're doing any of it right.

I've lived it. I'm a mom of three and a breast cancer butt-kicker. I've been the single income for my household. I've navigated cash flow anxiety, economic shifts, personal crisis, and all the messy realities of building something while also showing up for the people who need you. I built my agency working part-time, learning what it takes to lead when everything feels impossible.

And I kept thinking: the answer isn't another marketing tactic or business framework. The answer is becoming a better leader - from the inside out.

After a bilateral mastectomy + reconstruction in October last year and then 8 rounds of chemo, I couldn't wait to get back to working out. 

Since the time I was old enough to get a gym pass I have always been a very active person so after 8 months of not being able to move a lot, I was psyched to feel ready to exercise again. 

After getting confirmation from my doctors that I wasn't going to tear any stitches, I bought a pass for a reformer Pilates studio near my house and started going to classes 5x a week. 

Things were going really great until one day I started noticing that one of the girls was bigger than the other. 

I booked an ultrasound and it was discovered that, awesome news, one of the implants was leaking and the other one has shifted position for some reason. 

The surgery would have to be done again with more cutting, more reconstruction and more not-working-out my upper body for months.

"Only 1% of implants leak in their first year" I was told. Not. Helpful. 

After the swearing passed, I decided that instead of complaining about the months of recovery I would have to do again, I would do the best I could with what I had.

"What could I do that would be lower-body only?" I asked myself.

The answer? I could start training for a 5 day hike with my sons that is 8 months away.  

Upper body required for training? No.

Lower body? Yes. 

When life hands you a lemon (or two), you turn it into buns of steel!

PSA soapbox to all client-trapping web developers out there: Please stop making it all but impossible for your clients to take over their own website. 

How many of us have been there. 

We take on a new client excited to help them grow and then we open the backend of their website and discover:

❌ Custom code with zero documentation (cool, love a mystery)
❌ Proprietary systems that only you understand (so helpful)
❌ Plugins that haven't been updated since 2019 (very secure, thanks)
❌ Passwords you won't hand over without involving lawyers (professional)
❌ Comments in the code like "don't touch this or it breaks" (specific)

Now we have to tell our client we need to rebuild the whole thing because it was built like a house of cards that only they're allowed to touch.

They're frustrated. We're frustrated. And honestly, any developer who does this should be embarrassed.

Here's what good dev practice actually looks like for those of us who do this work:

✔️ Build on widely-used platforms that any decent dev can work with
✔️ Actually document how things work (revolutionary concept)
✔️ Use well-supported plugins and tools
✔️ Write clean code with comments that make sense
✔️ Hand over every credential without making it weird
✔️ Train clients on basic updates so they're not helpless
✔️ Create maintenance guides for common tasks
✔️ Build in a way that empowers clients, not traps them

Will clients sometimes leave? Sure. But doing professional work and treating people right is just the ethical thing to do. 

Creating developer dependency isn't job security. It's just making life harder for the rest of us who have to clean up after you.

Deep breaths. Rant over.

I hired my first virtual contractor in 2015.

He was in Argentina, I was in Canada, and I had no idea what I was doing.

I remember going to Upwork, posting a vague job description ("need a web developer"), got 87 applications, panicked and then picked someone who seemed nice in his cover letter.

He lasted three weeks before ghosting me mid-project.

I was so discouraged I almost gave up on hiring altogether but I couldn't keep doing everything myself so I tried again and again....

Slowly, through a lot of trial and error, I figured out what actually works.

Here's what I learned about building a virtual contractor team:

1. Get specific before you post. Don't say "need a web developer." Say exactly what skills, time zone, communication style, and personality traits you need. The more specific you are, the better matches you'll get.

2. Use a filtering system. When you get 30+ applicants, you need a fast way to narrow it down. I use a "secret question" technique in my job posts that immediately shows who's paying attention and who's copy-pasting applications everywhere.

3. Test communication before the interview. I DM candidates before scheduling calls. It's amazing how much you learn about someone's responsiveness, writing clarity, and critical thinking just from a few messages.

4. Onboard like you mean it. Most contractors fail because they were never set up to succeed. Give them clear documentation, access to everything they need, and a 30-day roadmap so they know exactly what success looks like.

5. Keep the good ones. When you find someone brilliant, treat them well. Pay fairly, give feedback, say thank you. I've had contractors on my team for 8+ years because we've built real relationships.

Today, I have a team of 10+ contractors I trust completely. I have a team who lightens my load and sets me free instead of adding to it.

It didn't happen by luck. It happened because I built a system.

What's been your biggest challenge with hiring virtual contractors?

"Wait, you mean they can't actually code? What am I going to do?!"

I got a call last month from an agency owner who was in full panic mode.

She'd hired a "developer" to build a custom WordPress site for her client. The project was months behind schedule, way over budget, and the site still didn't work properly.

"I don't understand," she said. "They told me they were a developer. They showed me their portfolio. Everything looked good."

So I asked: "Can they actually write code?"

Long pause.

"What do you mean? They built websites."

That's when I realized: she didn't know there was a difference between someone who uses page builders and someone who can actually code.

Turns out, her "developer" had been using Elementor for everything. 

Dragging and dropping widgets, installing plugins, trying to force the page builder to do things it wasn't designed to do.

The client needed custom functionality. A unique booking system. Specific integrations. None of that was possible with a page builder, but the "developer" kept saying "I'm working on it" for months, hoping to find a plugin that would magically solve it.

It never happened.

When we opened the backend, it was a mess. Slow, bloated with plugins, and completely locked into the page builder. Nothing custom. Nothing scalable. Nothing we could work with.

We had to start over.

Here's what she didn't know to ask when she hired the first person:

"Can you write custom PHP, JavaScript, or CSS if needed?" "What do you do when a client needs functionality that doesn't exist in a plugin?" "Can you work with existing code that someone else wrote?"

If she'd asked those questions, she would have realized immediately that this person couldn't actually code. They could use a tool, sure. But custom development? No.

There's nothing wrong with page builders. They work great for simple sites. But if your client needs something custom, you need someone who can actually write code.

Otherwise, you end up like this agency owner: paying twice. Once for the person who couldn't deliver, and again for the team who had to rebuild from scratch.

We got the site working. Custom booking system, clean code, fast performance. Everything the client originally asked for.

But it cost her extra months, a frustrated client and way more money than it should have.

If you're hiring developers or referring work, ask the questions. Make sure they can actually code. Because "I'm a developer" doesn't always mean what you think it means.

My daughter came to me last night in tears totally overwhelmed by her homework load.

Being a professionally trained project manager, I immediately felt my energy activate at the opportunity to impart my planning wisdom to my daughter in despair.

We sat down at the table and I had her open up a spreadsheet with the following columns:
 
✔️ What needs to be done
✔️ When is it due
✔️ What chunks can we break this into
✔️ When would those be due
✔️ Where do you need help or extra resources
✔️ What are your blockers (brothers, phone, etc.)
✔️ Plan to eliminate those blockers
✔️ Reward for completion
✔️ Next action steps

We broke down her homework pile into manageable pieces and I could see the relief wash over her.

She had a plan. The workload was doable.

As she went into her room to start on her list, I couldn't help but laugh that we are who we are, at home or at work.

I love to help organize and break things down whether it's a five-figure web project or a stressed-out teenager.

Engine light on. Gas light on. No cell-phone signal...

My partner and I went away for the weekend to break up the routine. Simple plan: drive to a national park out of town, enjoy nature, come home refreshed.

We put the address in the GPS and started driving. Everything was fine for the first few hours until the paved road turned into a gravel road. Then the gravel road turned into a forest road. Then the forest road turned into "are we even on a road anymore?"

Potholes everwhere. Very few signs. Dense forest. Rain. Sun setting.  

We were in a Fiat 500. Not an SUV. Not a truck. A tiny Fiat 500 with no car jack (we forgot it), no emergency supplies, and no cell-phone signal. 

Then gas light comes on. Then the engine light comes on.

We look at each other. We're in the middle of nowhere. It's pitch black. We have no idea where we are or how far we've gone off course.

I could feel my chest tighten. My body wanted to spiral into full panic mode but instead we both took a breath and kept our cool. 

Here's what actually helped in that moment: my personal ABCs of nervous system regulation.

A - Awareness:

Notice when you're on the edge of panic. We were very aware: "Okay, this is very stressful. We could both lose it right now but let's not do that."

B - Breathing:

Your nervous system follows your breath. Take some long deep breaths. You can't panic and breathe deeply at the same time.

C - Change the meaning:

Instead of "we're going to die out here and no one will ever find us," we shifted to "okay, what's the creative solution? How do we turn this into an adventure?"

We kept driving slowly, came across someone living out there and bought gas from a very confused stranger who probably wondered why two people in a Fiat were lost in the forest. 

Eventually we found our way back to civilization, hit the highway and sped all the way back lol.

Could we have panicked? Absolutely. But awareness, breathing, and reframing turned what could have been a complete meltdown into a story we'll be telling for years.
