Fed up of updating your CV for roles' applications?

Last year I introduced a brilliant Customer Success Director to a SaaS company.

A genuinely top-tier operator. 
🟠 She had scaled CS from single-digit ARR to £30M+.
🟠 She transformed churn into expansion.
🟠 She built high-performing teams across 3 regions.
🟠 She was trusted by CEOs, boards and enterprise clients.
✅  Last but not least: she was calm, measured and extremely professional.


I sent her profile to the founders. And had a brief conversation with them. I reiterated her previous achievements and mentioned she was clam and level-headed … Within just a few minutes of our discussion,  they rejected her!!
No interview – no questions – no curiosity….

The reason?

“She seems too calm to handle our environment”.

I thought “too calm?”… they rejected her for not being hyper enough?
I was shocked. That’s when it hit me.
They were not hiring a CS leader. They were hiring what I call “a shock absorber”.

They didn’t want someone who could build a strategy. They wanted someone who could survive 𝐝𝐲𝐬𝐟𝐮𝐧𝐜𝐭𝐢𝐨𝐧.

And this is when it gets bad.
Quite a few SaaS companies do this.They think they are hiring for:

✅ retention ✅ Onboarding   ✅ Expansion   ✅ Customer Health
  ✅ Leadership

But what they are really hiring is someone to cover up:

❌ Mis-sold deals   ❌ Chaotic product deadlines  ❌ Zero onboarding structure  ❌  Toxic internal communication ❌ Founders who confuse urgency with panic   ❌ Teams who default to firefighting instead of alignment

It wasn’t about the candidate at all. It was about the 𝐨𝐫𝐠𝐚𝐧𝐢𝐬𝐚𝐭𝐢𝐨𝐧’𝐬 𝐦𝐚𝐭𝐮𝐫𝐢𝐭𝐲. 

Most Customer Success hiring failures happen not because companies choose the wrong leaders, but because they don’t understand the problem they’re actually trying to solve.

“𝐘𝐨𝐮’𝐫𝐞 𝐚𝐛𝐨𝐮𝐭 𝐭𝐨 𝐥𝐨𝐬𝐞 £𝟑.𝟐𝐌… 𝐚𝐧𝐝 𝐧𝐨𝐛𝐨𝐝𝐲 𝐡𝐚𝐬 𝐭𝐨𝐥𝐝 𝐲𝐨𝐮 𝐲𝐞𝐭.”

The scariest conversation I’ve ever had to have in Customer Success Leadership recruitment with a CEO.
Recently, I had a call with a CEO who looked completely calm.
Too calm.
His Head of Customer Success had resigned that morning.

Nothing dramatic.
No shouting.
No scandal.

Just a polite email at 8:12 AM.

But here’s the scary part:
He had no idea what that resignation really meant.

So I asked him one question:
“Do you know which renewals were only staying because of her?”
Silence.

Then he whispered:
“…I’m not sure.”

He pulled up some data.
And we realised something that made him feel sick:
Nearly £3.2M of renewals were tied to relationships she was personally holding together.

Not systems.
Not playbooks.
Not processes.

Her. Alone.

The CEO had absolutely no visibility.
No succession plan.
No pipeline of CS leadership talent.
No risk map.

Just “good vibes” and optimism.

Suddenly he looked pale.
He said something I will never forget: “I thought Customer Success was stable…
I didn’t know it was that fragile.”

That’s the moment most CEOs realise the truth:

🟥 Customer Success always looks calm ... right up until the day it collapses.

The scariest part?

This story repeats every single week in SaaS and FinTech:

• Key renewals were staying out of loyalty, not value
• Leadership dependencies are invisible until they’re fatal
• The “CS is doing fine” myth kills millions
• Playbooks only exist in one person’s head
• When a CS leader leaves, revenue leaves with them

If you’re a CEO reading this, ask yourself:

“𝐈𝐟 𝐦𝐲 𝐇𝐞𝐚𝐝 𝐨𝐟 𝐂𝐒 𝐫𝐞𝐬𝐢𝐠𝐧𝐞𝐝 𝐭𝐨𝐦𝐨𝐫𝐫𝐨𝐰 𝐦𝐨𝐫𝐧𝐢𝐧𝐠… 𝐰𝐡𝐚𝐭 𝐫𝐞𝐯𝐞𝐧𝐮𝐞 𝐰𝐨𝐮𝐥𝐝 𝐟𝐚𝐥𝐥 𝐰𝐢𝐭𝐡 𝐭𝐡𝐞𝐦?”
If the answer is “I don’t know”, well that’s the time to change something.
