That's not what was happening. She'd started interviewing in October. 

The signals were there for 90 days. 

Her manager saw every one of them. 

She just filed them under "growth" instead of "gone."

I asked the CEO if he'd thought about how that comment would land.

"I was trying to be transparent. Show we're thinking ahead. I thought it would build confidence that we're not going to get disrupted."

Two weeks after she left, his Head of Engineering resigned. Then a senior designer.

Three people. $890K in replacement costs.

He was trying to show the company he's preparing for the future.

They heard: prepare to be replaced.

What did you say about AI in the last 60 days that your best people are still thinking about?

Block cut 4,000 people. Stock jumped 20%. Meta is planning to cut 15,000. Stock jumped 3%. Nobody is asking what happens next.

Here's what happens next.

The managers who survived those cuts were already undertrained. 82% of managers in the UK get promoted with zero formal training. That number is no better in the US. They were accidental managers before the layoffs. Now they're accidental managers holding fractured teams together with fewer people, more work, and no visibility into how their team is actually doing.

The CEO is watching the stock price. The CFO is modelling the savings. The analysts are calling it "efficiency."

The managers are staring at half-empty Slack channels wondering which of their remaining people is updating their CV right now.

The four resignations cost him $1.1 million to replace. The email took him four minutes to write.

Wall Street is calling it the AI scare trade. Hedge funds shorting white-collar employment as an investment thesis.

Your board read the memo. You sent the email. Your best people read it as confirmation.

Not of what's coming in 2028.

Of what they already suspected in 2026.

The quarterly review covered January, February, March. It happened April 2nd. The roadmap announcement happened April 16th. She decided to leave April 18th. She resigned May 14th.

The review said she was exceeding expectations. The roadmap said her work didn't matter anymore. The gap between those two conversations: 14 days.

Here's the boundary:

Never explain yourself publicly to someone who only has courage privately.

The people who blame you in public and apologize in private aren't managing conflict.
They're managing their image.

And your brain already knows the difference.

"Stop overthinking."
That's what they tell you.
As if your brain chose this.

Here's what's actually happening:

Your amygdala detected a threat.
Real or imagined — it doesn't care.
It flooded your system with cortisol and norepinephrine.
Now your prefrontal cortex is doing its job.
Scanning. Solving. Protecting you.

That's not overthinking.

The person who "stops overthinking" didn't develop better willpower.

It was designed for survival.

It chases novelty.
Avoids repetition.
Resists the boring reps that actually build something real.

So when you can't "just stay consistent"?
𝗧𝗵𝗮𝘁'𝘀 𝗻𝗼𝘁 𝗮 𝗰𝗵𝗮𝗿𝗮𝗰𝘁𝗲𝗿 𝗳𝗹𝗮𝘄.
That's 200,000 years of neurobiology running its default program.

The people who build extraordinary things didn't have more willpower.

They stopped fighting their dopamine system.
And started feeding it differently.

Enough novelty to keep the loop alive.

Your biology isn't the obstacle.

Moderation -> Long-term happiness.

Holding on doesn't mean you're strong.
It means your threat-detection system is running a closed loop.

When something painful happens — a failure, a loss, a wrong turn — your 𝗮𝗺𝘆𝗴𝗱𝗮𝗹𝗮 encodes it as a survival signal.

Your brain doesn't distinguish between "this hurt me once" and "this is still happening."

So it keeps the file open.
Keeps scanning for the same threat.
Keeps firing the same cortisol response.

𝗧𝗵𝗮𝘁'𝘀 𝗻𝗼𝘁 𝘄𝗲𝗮𝗸𝗻𝗲𝘀𝘀.
That's your nervous system doing exactly what it was built to do.

But here's the biological truth:

The loop only closes when your prefrontal cortex gets the signal:

What they say — and what's actually happening:

"We're here to listen" → your oxytocin spikes / they're collecting evidence
"This is a safe space" → you relax / their notes start
"We take this seriously" → you exhale / their defense is being built
"Work within your boundaries" → you question yourself / your manager is now protected

That last one is the most dangerous.

Because it doesn't just dismiss your concern.
It rewires your self-trust.

Every time after that, before you speak up — your amygdala will ask:
"Is this my boundary problem again?"

That's not policy.
That's a neurological leash.

3 things I wish I knew before walking into that room:

1. Bring written documentation — you need something concrete when their warmth makes you want to keep talking
2. Share the system problem, not your feelings about it — emotions become ammunition
3. Know that "work within your boundaries" is them deflecting — not you being wrong

HR's job is to protect the company.
Your manager was the company's asset.
You were the variable.

Understanding that isn't bitterness.
It's your nervous system finally getting accurate data about the room it was in.

So I have no regret to replay.

I don't remember to compare myself to anyone.
So I have no anxiety to feed.

I don't remember who has more with less effort.
So I have no jealousy stealing my energy.

I don't remember what tomorrow might take.
So I have no fear running in the background.

Here's what the science actually reveals:

Every unresolved memory you hold activates your amygdala and keeps cortisol chronically elevated.

Your body pays a biological price for every grievance your brain refuses to release.

Forgetting isn't weakness.
It's your nervous system protecting your happiness with surgical precision.

Your brain doesn't forget randomly.
It forgets strategically.

That's not a glitch.
That's genius.

I just spent an hour helping someone who will never hire me.

My brain just gave me something no client ever could.

When you're running everything alone, your brain starts tallying.
Every coffee chat. Every DM. Every "can I pick your brain?"
It asks: "What's the ROI on this?"

That's not you being selfish.
That's survival mode.

But here's what happens when you help someone who can't help you back:

Your brain lights up the same way it does when you land a client.

Deep oxytocin releases — not the shallow hit from a LinkedIn like. The kind that whispers: "You're not alone in this."

Cortisol drops.
Not because the stress disappeared.
Because your nervous system just received proof that you have excess capacity.

That you're not just surviving.
That you're safe enough to give.

This is why transactional-only networking leaves you feeling emptier after every event.
You collected contacts.
But your nervous system never got the signal it actually needed.

The solopreneurs who don't burn out aren't the ones with better time management.

They're the ones whose nervous system gets regular proof they're not just surviving.

Kindness without keeping score is one of the fastest ways to send that signal.

Not because it's noble.
Because your biology can't tell the difference between "I have enough to give" and "I am enough."

She opens the bathroom door with a napkin.
Every. Single. Time.

I watched a colleague do this for months.
I didn't laugh.
But I didn't understand either.

Until one afternoon, I casually moved her keyboard to make room for a document.

She froze.
Not annoyed. Not angry.
Frozen.

She smiled and said "it's fine."
It was not fine.

I found out later she spent the next 4 hours in a mental loop she couldn't escape.

They're spending enormous energy appearing "normal."

These are some of the strongest people in your office.
They are fighting a war you cannot see.

And the smallest thing you do next can either be their shelter or their next trigger.

If you work with someone like this:

Don't touch their belongings without asking. Ever.
Their monitor, keyboard, phone, water bottle — hands off unless invited.

If you see the napkin on the door handle — don't comment. Don't joke. Don't make it a moment.

If they wipe something down after you've touched it — that is not about you.

Give them grace on "slow" days. You have no idea what their brain has been processing since 7 AM.

Never say "you don't look like you have OCD."
That sentence erases a battle they've been fighting since before they clocked in.

The next time you see someone open a door with a napkin —
Don't laugh.
Don't stare.

Protect them.

Because what you're looking at is someone fighting harder than you'll ever know just to get through a Tuesday.

𝗪𝗲 𝗺𝗼𝗻𝗶𝘁𝗼𝗿𝗲𝗱 𝗲𝘃𝗲𝗿𝘆 𝘀𝘆𝘀𝘁𝗲𝗺.
𝗘𝘅𝗰𝗲𝗽𝘁 𝘁𝗵𝗲 𝗼𝗻𝗲 𝗿𝘂𝗻𝗻𝗶𝗻𝗴 𝗮𝗹𝗹 𝗼𝗳 𝘁𝗵𝗲𝗺.

I spent 26 years in Fortune 500 IT.

11 of those years at one company, managing enterprise SSO integrations across massive systems.

I watched the same thing happen over and over.

A strong engineer joins the team. Sharp. Motivated. Delivers.

Then the reorg hits. Or the new VP arrives. Or the AI mandate drops.

𝗠𝗼𝗻𝘁𝗵 𝟭: They absorb the pressure. "I'll figure it out."
𝗠𝗼𝗻𝘁𝗵 𝟯: Sleep starts slipping. They're online at 11pm "catching up."
𝗠𝗼𝗻𝘁𝗵 𝟲: The spark is gone. They're doing the work, but something broke.
𝗠𝗼𝗻𝘁𝗵 𝟵: They quit. Or worse — they stay and slowly disappear.

I kept thinking: 𝘄𝗵𝘆 𝗱𝗼𝗲𝘀 𝗻𝗼𝗯𝗼𝗱𝘆 𝗶𝗻𝘁𝗲𝗿𝘃𝗲𝗻𝗲 𝗮𝘁 𝗠𝗼𝗻𝘁𝗵 𝟭?

We had dashboards for system uptime.
We had alerts for server failures.
We had monitoring for every piece of infrastructure.

But zero monitoring for the humans running it all.

That question wouldn't leave me alone.

So I did something that confused a lot of people in my network.

𝗜 𝘄𝗲𝗻𝘁 𝗮𝗻𝗱 𝗴𝗼𝘁 𝗯𝗼𝗮𝗿𝗱-𝗰𝗲𝗿𝘁𝗶𝗳𝗶𝗲𝗱 𝗮𝘀 𝗮 𝗛𝗲𝗮𝗹𝘁𝗵 & 𝗪𝗲𝗹𝗹𝗻𝗲𝘀𝘀 𝗖𝗼𝗮𝗰𝗵 (𝗡𝗕𝗖-𝗛𝗪𝗖) 𝘁𝗵𝗿𝗼𝘂𝗴𝗵 𝘁𝗵𝗲 𝗡𝗮𝘁𝗶𝗼𝗻𝗮𝗹 𝗕𝗼𝗮𝗿𝗱 𝗼𝗳 𝗠𝗲𝗱𝗶𝗰𝗮𝗹 𝗘𝘅𝗮𝗺𝗶𝗻𝗲𝗿𝘀.

Not because I wanted to leave tech.
Because I wanted to fix the one system nobody was monitoring.

Here's what I learned studying neuroscience and behavioral change:

That engineer who "lost their spark" at Month 6?
Their 𝗽𝗿𝗲𝗳𝗿𝗼𝗻𝘁𝗮𝗹 𝗰𝗼𝗿𝘁𝗲𝘅 was being suppressed by chronic cortisol.
Their 𝗵𝗶𝗽𝗽𝗼𝗰𝗮𝗺𝗽𝘂𝘀 — the part of the brain responsible for learning new tools — was literally shrinking under sustained stress.

𝗜𝘁 𝘄𝗮𝘀𝗻'𝘁 𝗮 𝗺𝗼𝘁𝗶𝘃𝗮𝘁𝗶𝗼𝗻 𝗽𝗿𝗼𝗯𝗹𝗲𝗺.
𝗜𝘁 𝘄𝗮𝘀𝗻'𝘁 𝗮 𝗽𝗲𝗿𝗳𝗼𝗿𝗺𝗮𝗻𝗰𝗲 𝗽𝗿𝗼𝗯𝗹𝗲𝗺.
𝗜𝘁 𝘄𝗮𝘀 𝗮 𝗻𝗲𝗿𝘃𝗼𝘂𝘀 𝘀𝘆𝘀𝘁𝗲𝗺 𝗽𝗿𝗼𝗯𝗹𝗲𝗺.

And no amount of pizza parties, wellness webinars, or "unlimited PTO" fixes a nervous system in survival mode.

What fixes it is targeted intervention:
→ Identifying the specific stress pattern
→ Mapping it to what's happening neurobiologically
→ Building a recovery protocol that works for that individual

That's what I do now.

And dopamine has a dirty secret:
It wears off.
Every. Single. Time.

That snack bar triggered a novelty reward spike.
Your brain got a hit.
By Thursday, it's invisible.

Your brain literally stopped encoding it as a reward.
That's called dopamine habituation.

So what actually builds culture?
Not dopamine. Oxytocin.

When a leader genuinely listens to you —
not to reply, not to evaluate, not to fix —
but to understand...

Your brain releases oxytocin.

And oxytocin does something dopamine never will:
It rewires your prefrontal cortex to stop scanning that person as a threat.

Read that again.

Your brain has a threat detection system running 24/7 in the background.
Every manager. Every meeting. Every Slack message.

Your amygdala is asking one question:
"Am I safe here?"

Snacks can't answer that question.
Swag can't answer that question.
Casual Fridays can't answer that question.

But a leader who listens?

That triggers oxytocin release →
which downregulates your HPA axis →
which lowers baseline cortisol →
which tells your hippocampus:
"Encode this person as safe."

That's not culture on a poster.
That's culture installed at the neurochemical level.

The companies getting this wrong keep upgrading the perks.

The companies getting this right keep upgrading the conversations.

One is a dopamine patch.
The other is an oxytocin protocol.

Your people don't need better snacks.
They need to be heard.

And their biology already knows the difference.

You didn't fail. Your dopamine did.

Your brain doesn't reward perfect streaks.
It rewards returning.

Here's the neuroscience most productivity advice ignores:

Dopamine doesn't spike when you have a "perfect day."
It spikes from unexpected progress — the return after the pause.

When you build a perfect-day standard, your brain does something cruel:

It expects that same peak tomorrow.
Gets ordinary instead.
And interprets it as loss.

Even when nothing actually failed.

That's called a reward prediction error.
And it's why high achievers quit right before momentum compounds.

Progress isn't built in the streak.
It's built in the thousand small returns your brain quietly catalogued as identity.

You are not behind.
You are pattern-building.
