A few days in Morzine with my boy reminded me what great hospitality really feels like.

From Sebastian at SKI REPUBLIC to a bar we kept drifting back to-not because we planned to, but because the energy pulled us in.

Easy smiles. Real conversations (which I have missed over the past year or so, with him growing up). Music, laughter, and teams that clearly enjoyed being there together.

And the thing that hit me most?
My son felt it straight away (So many great stories...we laughed from when we landed to now..me writing this in the airport)

Before the service. Before the details.
He felt the energy.

That’s the bit people remember.
That’s what keeps you coming back.

Great #hospitality isn’t forxed.

It’s felt..100 per cent!!!

A gender reveal.

And a moment that stopped the room in its tracks.

That pretty much sums up yesterday with the Punch Pubs & Co and THE LAINE PUB COMPANY LIMITED property team.

I felt so, so humbled to be part of their day!! 

We came together to talk about the work, ownership, five-star service, and the year ahead. What actually mattered was whet happened between the people in the room — honest conversations, curiosity, and a willingness to challenge how things have always been done.

One of the strongest outcomes was the team charter. Created together. Clear on how this team wants to show up and work with each other over the next year.

Shared ownership beats being told every time.
There were real human moments throughout the day.  A genuinely moving gender reveal.
Conversations built on trust, not performance.

Then an evening social with Taskmaster-style challenges that brought plenty of laughs, thanks so much.

And then the spoon. Handmade. Thoughtful. Funny. A story created about Crack On that landed because it came from connection, not effort.

After going skiing with my son last week, I’ve been thinking a lot about the next five to ten years.

Not in a family planning way, but in a very practical business one.
Who are the leaders we’re actually going to rely on?

And more importantly… who’s building them right now?

What I’m seeing across hospitality and people-led businesses is this:

We’re not short of talent.
We’re not short of ambition

But we are short of is early, consistent leadership development that sticks.
Too often, potential is spotted… but not supported. (This is my biggest bear bug in Ops is seeing so many not growing due to other people)

People are promoted… but not coached.
And confidence leaks out long before performance ever does.

Over the past month, working with teams at Polaris Elements, BEAR INNS LTD. and with emerging leaders stepping into responsibility, the pattern’s been clear:

When people feel trusted, challenged, and backed early — they rise.

The future doesn’t just arrive.

It’s built — shift by shift, conversation by conversation!

Every event starts with an idea. Jon grabbed hold of that and kept asking the questions to get to the heart of what was needed. If up to 70% of engagement sits with the manager, then leadership isn’t about motivation.

It’s about behaviour.

What you tolerate.

What you avoid.

What you role-model on a Tuesday afternoon when you’re tired.

Culture isn’t built in workshops.

It’s built in the moments leaders think “this will do”.

That’s where engagement is won or lost.

A Monday reminder.

“People do their best work when they feel heard.
In fact, they’re 4.6× more likely to feel empowered when their voice matters”
(Gallup)

This week, listen a bit longer.
You might unlock more than you expect.

Crack On

Future leaders rarely leave their jobs.

They hesitate first.

They stop putting their hand up in shift briefs.
They stop asking what’s next.
They say they’re “fine where they are.”

That’s not contentment.
That’s uncertainty.

And once that sets in, you’re already late, in my opinion.

By the time a future leader resigns, the decision was made months ago(but never acted upon) when development became unclear and leadership started to feel like pressure, not progress.

Here’s the uncomfortable bit:

Most future leaders aren’t under-supported.
They’re over-relied on.

Reliable. Capable. Always stepped up.
But never properly developed (I see this all the time, untapped potential)

Retention doesn’t break at exit interviews.
It breaks at hesitation.

So if you lead People, ask yourself this — honestly:

If one of your high-potentials read this today, would they feel developed… or just depended on?

Monday Thoughts? Agree?

You can’t lead if you’re always firefighting.

I saw it again last week — a brilliant manager, burnt out.
They’re running around fixing everyone else’s problems,
 thinking that’s leadership.

But the longer you keep firefighting, the more fires you’ll find.

Real leadership is when you create calm…
so your team can handle the heat without you.

So ask yourself —

What would break if you stopped firefighting for 24 hours?
