Sitting in back-to-back sessions & meetings on Day 1 at CLO Exchange in San Diego with Chen Zhang and I won’t lie ... it’s exhausting.

My feet are throbbing (even in sensible shoes).
The ballroom air is aggressively recycled.

But it’s worth it.

As I’m writing up notes for my team, here’s what stood out.

From Shayna Hayes Kowaleski, Head of Content, Entertainment & Initiatives at the National Football League (NFL), calm is contagious. 

If leadership panics, the team panics — whether it’s a crisis or just a high-stress moment. Calm and collected isn’t a personality trait. It sets the tone for the entire organization. And people remember how you made them feel.

She also reinforced something leaders need to hear more often: making room for your team to grow does not mean vacating your spot. Empower them to run the room. Let them lead. But maintain your role. Leadership is knowing when to step forward and when to step back.

That’s how strong relationships are built.

Speaking of building... let's talk trust.

From Sergiy Trydid, Business Planning and Commercial Finance at Pfizer: The strongest teams build trust before the crisis. They don’t wait until things go sideways to align.

And from Baltazar Benavides, Solutions Team Lead at EZRA: Burnout is real. (not surprised). 

Leaders are being asked to deliver quarterly results while evolving strategy in real time, which means constant change layered on top of constant pressure.

And change does what change does... it triggers fight, flight, or freeze. Some people push back. Some nod and quietly disengage. Some feel overwhelmed and stall.

Real behavior change takes more than a town hall and a new tool. It requires motivation. It requires capability. And it requires safe places to practice and get it wrong.

Adults learn best in environments where they’re not being judged in real time. If we actually want performance to shift, we have to create those spaces intentionally.

Day 1 recap for the team: steady leadership, trust built before it’s tested, and development that’s deliberate not reactive.

Day two and three at CLO Exchange: done.

The biggest takeaway for me: AI isn’t the question anymore. (Any team can relate to this).

No one is debating whether it matters. No one is panicking about it taking every job. The tone has shifted.

Now the conversation is: How do we actually get people to use it?

Here’s what kept coming up:

Start small.

Pilot programs win. Test with a focused group. Learn what works. Fix what doesn’t. Then scale.

Make it easy.

If adoption requires a maze of tools and logins, it’s dead on arrival. Teams need one hub that integrates into where they already work.

Create a safe place to practice.

People won’t experiment if they feel exposed. Role play matters. Let teams test prompts. Practice difficult conversations. Simulate real scenarios before it’s high stakes.

One insight that stuck with me:
Younger generations need more role-play training than ever.

Not because they aren’t smart. They are.
But many have had fewer reps navigating tough, live, face-to-face conversations. AI can actually help here. 

Simulating feedback sessions, customer objections, leadership moments so confidence builds.

The smartest teams aren’t just teaching tools.
They’re building habits.

And yes, a boat ride around San Diego Bay didn’t hurt.

It’s the same principle. Reps build results.
