Busy Doesn’t Mean You’re Making Progress

Most teams don’t lack motivation. They lack permission.

I’ve been here.
I used to think energy, incentives, or urgency were the missing pieces.
This took me longer than it should have.

What’s usually happening underneath is quieter than we admit.
People already care. They’re already trying.
But they’re not sure what they’re allowed to do without getting burned.

So they wait.
They hedge.
They execute the playbook instead of the judgment they’ve earned.

Not because they’re lazy.
Because past experience taught them that initiative carries risk.

The common fix is more motivation — bigger goals, louder messages, tighter dashboards.
That doesn’t solve it.
It actually reinforces the fear: stick to what’s approved.

What works long-term is permission.
Clear signals that thinking, speaking up, and making calls won’t be punished when done in good faith.

One small shift to try this week:
Ask your team, “What do you hesitate to do here — even though you think it would help?”

Then listen without correcting.
That answer tells you more than any engagement survey.

You don’t need to fire people up.
You need to make it safe for them to step forward.

Self-doubt isn’t the problem.
What you do because of it usually is.

I’ve been here.

What I eventually noticed is this:
self-doubt usually shows up right before something important.

A harder conversation.
A decision without perfect data.
A move that actually changes things.

The mistake isn’t feeling it.
It’s assuming it means you’re unqualified, behind, or about to mess something up.

Most of the time, it’s just information.
A signal that you care.
A signal that the stakes are real.

One small shift this week:
When self-doubt shows up, don’t ask “What’s wrong with me?”
Ask “What’s this trying to protect me from?”

You don’t need to eliminate doubt to move forward.
You just need to stop letting it run the meeting.

I’ve been here.
This took me longer than it should have.
For a long time, I thought waiting was the mature move.

Give it time.
Let it settle.
Maybe it fixes itself.

That instinct makes sense.
Most discomfort feels emotional, not urgent.

But underneath it, something else is happening.

When you avoid a hard conversation, a misaligned role, or a decision you already know needs to be made, the issue doesn’t pause.

It compounds.

Confusion spreads quietly.
Resentment builds without announcement.
Small misalignments turn into structural ones.

What started as discomfort becomes drag.

The cost isn’t the moment you avoided.
It’s everything that slowed down afterward.

A simple place to start this week:

Ask yourself,
 “What am I tolerating right now that’s costing me energy every day?”

You don’t need to solve it immediately.
You just need to name it honestly.

Clarity often begins there.

I’ve been here.
This took me longer than it should have to understand.

Sometimes they leave because staying keeps teaching them what not to become.

What hits hardest in stories like this isn’t the resignation.
It’s the silence before it.

The credit taken quietly.
The promises said casually.
The urgency created to feel important.

None of it feels catastrophic in the moment.
Until someone has been collecting examples for years.

That’s the part most leaders miss.

People don’t usually quit in anger.
They quit after clarity shows up.

Clarity about what’s rewarded.
Clarity about what’s ignored.
Clarity about who they’d have to become to keep succeeding there.

And once that clarity lands, motivation doesn’t bring them back.

A small shift worth trying this week:

Ask yourself where your team is learning by observation, not instruction.
Because they’re always being trained, even when you’re not trying to teach.

You don’t need to overhaul your leadership style overnight.
Just get curious about the lessons you’re unintentionally giving.

If this feels uncomfortable, that’s probably the signal.

PS: Most strong leaders I know didn’t learn leadership from great bosses.
They learned it by deciding what they’d never repeat.
