This hits close to home. I recently interviewed for a CFO/COO role at an organization with a 12-month backlog—but no operational structure to process it. Their previous COO was released, and now they’re searching for someone who can both fix day-to-day issues and implement systems to eliminate the backlog.

Here’s the kicker: compensation wasn’t disclosed upfront. After progressing to the second round, they finally revealed a range of $175K–$225K base + 20% bonus (Plano, TX). 

Then came the head-scratching—why can’t they attract someone with a proven track record of resolving larger backlogs in more complex organizations?

The reality: seasoned operators don’t just bring ideas—we bring systems, results, and measurable impact. If your comp plan doesn’t reflect the value of solving $XM+ bottlenecks, the issue isn’t the talent pool—it’s the value alignment.

Everyone wants a sales team full of killers. Nobody wants to pay for it.

I’ve got a client with a great product and a solid leadership team. But they’re trying to hire top-tier enterprise reps below market rate.

They’ve got the classic disease: Tiffany taste. TJ Maxx budget.

And the math just doesn’t work.

I told them, “Stop trying to hire 5 average reps. Hire 3 rockstars and pay them what they’re worth.”

You’ll get better output. You’ll keep them longer. You’ll avoid the churn that’s tanking your ramp time.

If your comp plan doesn’t match your standards, you’re not strategic, you’re just delusional.

Want better talent? Pay up. Hire fewer. And make the offer strong enough that a great rep doesn’t even blink.

Otherwise? You’ll keep burning headcount, offers, and credibility.

And you’ll call me six months later wondering why nothing’s working.
