• Better quality search results. If you are pitting one firm against another, they will race against each other (for a brief while) to get resumes to you as quickly as possible. Because of the imposed urgency, you are likely to see a number of unqualified resumes. Non-exclusive recruiters often hope to get lucky and hit a match, rather than putting in the effort to screen properly.

•  Deeper and broader search. Committing to one recruiter will allow that recruiter to spend the time to network and headhunt to uncover the very best candidate for your requirements, rather than just pulling resumes out of a database.

•  Less work for the hiring manager. If you are working with multiple search firms, you will get a lot more resumes than you would working with just one recruiter. However, many of those resumes will not match your hiring needs, which just makes more work for the hiring manager. Not to mention time spent sorting out candidate ownership disputes between multiple firms.

•  Better candidate experience. Have you ever received the same resume from more than one recruiter? It can make your company look unprofessional if more than one recruiter interviews a candidate about the same job. And you may see some great candidates back out of the process entirely when multiple firms are involved.

•  Confidentiality. For a confidential search, working with more than one recruiting firm makes no sense. It will be impossible for a recruiter to keep the company name confidential if there are multiple search firms involved.

They feel unprepared because the rules changed while everyone pretended they hadn’t.

For a long time, potential was enough.
Experience plus good judgment plus a decent track record carried weight.

Now the market wants receipts.

Show me.
Ship it.
Prove it.

Not because leaders suddenly became smarter.
But because uncertainty makes people cling to whatever looks measurable.

So resumes feel weaker.
Interviews feel colder.
And capable people start wondering what they missed.

Nothing.

What disappeared wasn’t your value.
It was the market’s patience for interpreting it.

That’s unsettling if you grew up in a world where potential mattered.
Where someone could see what you were becoming, not just what you’d already packaged neatly.

And yes, that creates anxiety.
Because humans don’t like being reduced to outputs.

But here’s the part no one says out loud:

Proof of work didn’t replace potential because potential failed.
It replaced it because fear hates ambiguity.

Systems under pressure don’t reward nuance.
They reward certainty, even when it’s fake.

So if this season feels heavier…
If confidence feels harder to access…
If you’re doing more and feeling seen less…

That’s not weakness.

A follow-up you’ve been avoiding.

Most weeks feel heavy because focus is missing.
Not effort.

Decide the one thing.
Protect it when the noise shows up.

Clarity on Sunday creates momentum on Monday.

Silence has become a negative signal.

Not because candidates got sensitive.
Because uncertainty got louder.

There was a time when delays were neutral.
People assumed work was happening behind the scenes.
Calendars were full.
Decisions took time.

That era is gone.

In this market, silence doesn’t read as patience.
It reads as confusion.

Or worse.
Indecision.

Strong candidates don’t panic when they don’t hear back.
They infer.

They assume the team is misaligned.
That ownership is fuzzy.
That decisions get slow when pressure shows up.

They’ve seen this movie before.

Silence isn’t empty anymore.
It’s informative.

Here’s the uncomfortable part.

Most teams aren’t trying to send a bad signal.
They’re just operating on old assumptions.

That “no news is fine.”
That candidates will wait.
That professionalism means keeping things quiet until it’s perfect.

But perfection is not what people are looking for right now.

They’re looking for signs of clarity.

Momentum matters.
Not because speed is impressive.
Because confidence is.

Silence signals hesitation.
Hesitation signals risk.

And experienced people don’t volunteer for risk they didn’t create.

Mic drop:

What you don’t say is now saying something.

Another one, for leaders:

If your process goes quiet under pressure, candidates assume your culture does too.

This isn’t about over-communicating.
It’s about understanding how signals have changed.

Hiring didn’t get harder.
The interpretation layer did.

And the teams who figure that out stop losing people without ever realizing why.

Most people don’t feel unprepared because they lack skill.

They feel unprepared because the ground keeps moving and no one updated the map.

There’s a quiet confidence gap spreading through the workforce right now.
And it’s not imaginary.
It’s structural.

The tools changed.
The expectations shifted.
The filters multiplied.

And instead of saying, “The system is changing,”
we told people to optimize harder.

Rewrite the resume.
Polish the LinkedIn.
Learn one more tool.
Smile through another interview loop.

At some point, that stops being advice and starts sounding like denial.

Here’s the uncomfortable truth.

Feeling unprepared in this market is often a sign that you’re paying attention.

When the rules are unstable, confidence drops first.
Not competence.

We’ve created hiring systems that reward certainty theater.
Clean narratives.
Perfect stories.
Overconfident answers to messy questions.

That doesn’t select for the best people.
It selects for the most rehearsed.

And then we act surprised when smart, capable professionals start doubting themselves.

That’s not a talent crisis.
That’s a signal problem.

People didn’t suddenly get worse.
The environment got noisier.

When ambiguity rises, humans look for proof.
Not wisdom.
Not judgment.
Proof.

That’s why this feels heavier.
That’s why even experienced people feel off-balance.

Because confidence used to come from mastery.
Now it’s being demanded as a prerequisite.

And that’s backwards.

Here’s the mic-drop most won’t say out loud:

If everyone feels unprepared, the problem isn’t individual readiness.
It’s collective confusion.

Another one, for the leaders in the room:

When your system creates doubt in capable people, the system is the liability.

This isn’t about coddling.
It’s about accuracy.

Strong people adapt.
But even strong people need stable signals.

Until we fix that, more confidence workshops won’t help.
More optimization won’t help.

Clarity will.

And clarity always starts with telling the truth about the environment people are actually navigating.

You’re not losing candidates.
You’re losing access.
Because hiring has turned into a members-only club.

“Apply online” still exists.
But it’s starting to feel like the suggestion box in the lobby.

Visible.
Polite.
Largely ignored.

The real hiring funnel lives somewhere else.

Private referrals.
Internal Slack threads.
Quiet texts that start with “Do you know anyone?”
Former coworkers getting fast-tracked.
The same tight circles recycling the same familiar names.

Everyone else is told to be patient.
And keep applying.

That’s not a talent strategy.
That’s a speakeasy with a fake front door.

Here’s the damage this does, long before anyone notices:

Proximity beats proof.
Familiarity masquerades as “culture fit.”
Diversity becomes an aspiration, not a system.
And “high standards” slowly morph into “people who feel safe.”

Most hiring leaders don’t intend this.
They think they’re being efficient.

They’re not.

They’re shrinking the pool until it feels comfortable…
then calling the outcome “quality.”

And here’s the real irony.

The candidates you actually want rarely have time to work the room.
They’re busy building things.
Fixing problems.
Running teams.
Delivering outcomes.

They’re not spending their days commenting “interested” and hoping for visibility.

So what happens?

You hire the best available person.
Not the best person.

That’s how organizations quietly turn into reunion tours.

Same schools.
Same companies.
Same thinking.
New job titles.

If you’re a hiring leader, ask yourself this honestly:

Are you evaluating evidence…
or selecting from whoever your network already trusts?

If you’re a recruiter:

Are you running a true search…
or just defending warm leads because they’re easier to sell internally?

And if you’re a candidate:

You’re not imagining it.
The front door is real.
It’s just not the main entrance.

Fair hiring doesn’t start with a job post.

It starts with a decision:
“We will judge capability, not familiarity.”

That decision costs time.
Discomfort.
And a hit to the ego.

Most organizations won’t pay it.

Which is why “we can’t find talent” is often a lie.

They can’t find talent outside their own bubble.

Someone reading this needs the truth more than another motivational post.

Luck isn’t random.
It’s engineered.

Not by manifesting.
Not by waiting.
But by where you place your attention and effort.

What I’ve seen over 3 decades:
• Opportunity shows up where energy already exists
• Networks beat resumes
• Skill stacks compound quietly
• Action creates surface area for luck

Most people don’t need better timing.
They need better positioning.

You don't DESERVE IT.
You need to EARN IT.

What’s one move you could make this week to increase your surface area for luck?

Your hiring process is a tax.
And you are paying it in key senior talent.

Not a metaphor for LinkedIn likes.
A real one.
Paid in lost candidates, higher salaries, missed revenue, and burned out teams.

Every extra step.
Every “one more interview.”
Every week of “we are aligning internally.”

That is not rigor.
That is hesitation dressed up as governance.

Leaders hate hearing this.
The market does not wait for your internal politics.

Top candidates do not pause their lives because a panel cannot agree on what “good” looks like.
They move.
Quietly.
To the company that decided faster.

Recruiters feel it first.
A strong pipeline evaporates between Friday and Tuesday.
You send the follow-up.

Slow hiring forces higher compensation to “make it worth it.”

If you need six people to agree, you do not have a hiring manager.

Endless rounds.
Vague feedback.
A future debated by strangers who do not even own the decision.

You are not interviewing candidates.

So what do you do?

Stop optimizing for comfort.
Optimize for clarity.

One decision maker.
One scorecard.
One timeline the business actually respects.
A 48-hour decision rule after final interviews.
If you cannot decide, you are not ready to hire.

Over 30 years in recruiting taught me this.
The moment you stop initiating, most relationships reveal their true value.

That’s not bitterness.
That’s data.

I’ve watched careers stall because people confused history with loyalty.
They kept investing out of habit.
Not reciprocity.

If the relationship only exists when you push, it’s already over.

Don’t water dead plants.

High-value professionals track reciprocity because time is finite.
And attention is expensive.

Audit your circle like you audit your calendar.

I spoke with three recent STEM grads late 2025
Different schools.  Different degrees.
Same outcomes.  No job or career launch.

All had been “job searching” for 5 to 18 months.
Very few interviews.
No offers.
A lot of frustration.

They all used the same word at some point: luck.
Blaming the industry.  Blaming the economy.  Blaming AI. 
Blaming <insert name of politician here>

When I looked closer, the pattern wasn’t subtle.
• No real job search strategy
• Résumés that looked rushed & lazy or untouched since graduation
• LinkedIn profiles that read like placeholders
• Minimal follow-up
• Heavy reliance on autosubmission applications and waiting

In other words, a lot of hope.
Very little ownership.

Here’s the uncomfortable part.
They genuinely believed time alone should have produced results.
As if effort accumulates just because weeks pass.
As if the market owes momentum for showing up and clicking “apply.”
It doesn’t.

In a strong economy, this might limp along.
In a weak tech market, it’s fatal.

Nothing about this fixes itself overnight.
Not now.
Not in this cycle.

The shift wasn’t tactical at first.
It was mindset.
A real come-to-Jesus moment.

Your degree is not leverage anymore.
Your intent is invisible.
And “I’m trying” means nothing unless the market can see it.

Once that landed, then we talked about:
1.  rebuilding resumes from scratch
2.  treating LinkedIn like a tool, not a bio
3.  follow-up as a requirement, not an option
4.  creating opportunity surface area instead of waiting for luck

No magic.
No shortcuts.
Just ownership.

This is the part nobody wants to hear early.
But everyone wishes they’d heard sooner.

If you’re stuck right now, ask yourself honestly:
Are you unlucky…
or are you under-engaged in your own outcomes?

That question changes everything.

For a long time, moving fast signaled something useful.

Speed meant confidence.

But the market changed.
And most hiring systems didn’t.

Today, speed often shows up before clarity.
Roles are still half-formed.
Success is implied, not defined.
Interview loops reward fluency, not evidence.

So the process moves quickly.
The offer gets signed.
Everyone exhales.

And then something subtle happens.

Managers start “checking in more.”
Teams adjust around the new hire.
Deadlines get padded.
Conversations get careful.

Not because the person is bad.
But because expectations were never aligned in the first place.

That’s the shift most teams miss.

Fast hiring didn’t create better decisions.
It exposed weaker ones.

When uncertainty increased in the market,
speed stopped being a filter
and became a coping mechanism.

It feels productive.
It feels decisive.
It feels like control.

But often, it’s just momentum without direction.

Here’s the uncomfortable truth:

Most hiring problems aren’t talent problems.
They’re definition problems.

You didn’t fail to assess skill.
You failed to agree on what success actually requires before someone walked in the door.

And when systems don’t slow down to do that work,
they compensate later with oversight, process, and friction.

That’s why hiring feels heavier now.
Not louder.
Not broken.

Heavier.

Because every unclear decision adds weight downstream.

If you’re a hiring leader:
Where does your team start compensating after the hire instead of before it?

If you’re a recruiter:
What ambiguity keeps getting rushed past because “we’ll figure it out later”?

Write it out.
That “later” is usually where the real cost lives.

You’re not behind.
You’re just living with decisions you never consciously made.

Most people don’t choose the life they’re in.
They inherit it.

From momentum.
From expectations.
From the version of themselves that made sense years ago.

That doesn’t mean you failed.
It means it’s time to pause and look honestly.

Clarity doesn’t come from speed.
It comes from noticing what you’ve been tolerating.

And deciding whether it still fits.

Time-to-fill is the trophy.
Quality of hire is the invoice.
Most teams only track the trophy.

I’ve watched hiring teams celebrate a fast close like they just won something.

Eighteen days.
Clean offer.
Strong resume.
Great interviews.

Six months later, the invoice shows up anyway.

Deadlines slipping.
The team quietly compensating.
Everyone pretending it’s fine because no one wants the reset.

Then comes the question that always sounds surprised:

“How did we not see this?”

You did.
You just didn’t treat it like evidence.

Every failed-hire postmortem I’ve been part of points to the same cracks.

The interviews tested competence.
Not execution when things got messy.

They rewarded confident storytelling.
But skipped real ownership checks.

They asked, “Tell me about a project,”
and avoided, “What broke, what failed, and what did you do next?”

One strong interviewer vibe overruled two real concerns.
Because disagreement feels awkward.
So it gets smoothed over. Explained away. Parked for later.

And the biggest miss of all:

No one defined what “good” actually meant in this role.

Not outcomes.
Not numbers.
Not behavior under pressure.
Not the trade-offs the job demands on a bad week.

So you didn’t hire against a performance profile.

You hired the version of the candidate you wanted to believe in.

Quality of hire isn’t mysterious.
It’s what gets ignored when speed becomes the story.

If you want fewer expensive mistakes, stop obsessing over how fast you closed.
Start paying attention to the signal you are sending.

Three shifts that actually change outcomes:

Define three outcomes the person must deliver in their first 90 days.
Interview for failure, not success. Ask what went wrong and how they recovered.
Calibrate interviewers. If “culture fit” is still a feeling, you’re guessing.

This is where leadership gets uncomfortable.
Because it moves accountability upstream.

A weak hiring system doesn’t just hire the wrong people.
It quietly protects the wrong decisions.

If you’re a hiring manager:
What early signal do you wish you had taken seriously sooner?

If you’re a recruiter:
Which concern gets overridden most often, even when it’s valid?

Put it in the comments.
Someone else is about to pay the same invoice you already have.

Round five exists because nobody wanted to make the call in round two.

Let’s be honest.

Most hiring processes don’t get longer because the role is complex.
They get longer because responsibility is diffused.

Everyone has an opinion.
No one has ownership.

So we add another interview.
Another stakeholder.
Another “alignment” conversation.

It feels safer.
It feels thorough.
It feels responsible.

It’s none of those things.

Indecision doesn’t disappear when you stretch it out.
It just gets disguised as rigor.

Senior candidates see this immediately.
They don’t argue.
They don’t complain.

They quietly opt out.

Not because they’re impatient.
Because they understand systems.

A process that can’t decide is a preview of how decisions get made inside the company.

Round five isn’t due diligence.
It’s fear wearing a clipboard.

And the irony?

The people you say you want.
Decisive. Calm. Accountable.
They don’t wait around for committees to find courage.

They choose environments that already have it.

You’ve seen this.
Every team has.

Where should the decision have been made?

Feeling behind doesn’t always mean you’re late.
Sometimes it means the timeline you were handed
no longer fits the person you’ve become.

Careers have calendars.
Lives don’t.

We’re taught to measure progress by milestones.
Titles by age.
Stability by year.

And then reality shows up and ignores the schedule.

Here's a thought:

Outgrowing a timeline can feel like failure if you don’t realize it’s happening.

Most people don’t fall behind.
